Magnify Coaching Skills - Making The Impossible Happen

Posted on March 5, 2008 - Filed Under Business

Organizations need leaders with vision and the ability to align and inspire their teams. Such leaders can make the impossible happen by transforming their organizations.

Freud identified three main personality types, including the erotic, the obsessive and the narcissistic. Each of these types is motivated by different driving forces. The erotic is motivated most by being loved by others. These individuals are outward focused. They are often “…caring and supportive, but they avoid conflict and make people dependent on them” (Maccoby, p. 95). Obsessives are inner directed, striving for order and effectiveness.

As entrepreneurs they “…express their values, but they lack the vision, daring and charisma it takes to turn a good idea into a great one” (Maccoby, p. 95). “Narcissists…are independent and not easily impressed. They are innovators, driven in business to gain power and glory” (Maccoby, p. 95). In their drive power and influence, they do whatever it takes to exceed expectations and to get results. Furthermore, “Narcissistic leaders are often skillful orators…one of the talents that make them so charismatic” (Maccoby, p. 96).

Based on the above descriptions, it would appear as if the natural business leader would be the narcissist, since they have great vision, they are driven toward results and they can inspire others to take action. However, the narcissistic leaders are also poor listeners, lack empathy, are overly sensitive to criticism, are poor mentors, and are “…relentless and ruthless in their pursuit of victory” (Maccoby, p. 98).

We have all witnessed talented managers who have achieved great results, but eventually self-destruct in their attempt to push for more power, influence and results. I worked with a peer who had been successful in every level of the organization he worked. He received bigger and more challenging projects and responsibilities and would always achieve outstanding results. However, in his wake, he left team members behind who felt used and abused by his lack of empathy and concern for them as individual contributors. Eventually, in his push to gain more influence, his poor coaching and leadership skills could no longer be ignored and he was let go.

Great leaders can transform their organization, not by creating power and taking credit for themselves, but by helping individuals make the impossible happen. They do this through coaching. They have the ability to adapt their approach to the needs of the individual they are coaching. Hagrove explains that they “…recognize that there are different types of coaching conversations…and they choose the type to engage in depending on what is unfolding in the coaching relationship” (Hargrove, p. 72). Such leaders can make the impossible happen by transforming their organizations one individual at a time. This focus on the needs of the individual helps to unlock potential in individuals and ensures long term commitment and success for both the leader and the team.
